Building the conditions for
staff well-being

A toolkit for addressing school staff stress and burnout

Supporting staff well-being requires more than helping people cope with difficult working conditions. It also means asking which of those conditions can be changed. Building the Conditions for Staff Well-Being is a free, evidence-informed toolkit designed to help schools and districts understand staff experiences, identify workplace conditions contributing to stress and burnout, and make thoughtful changes that help people do their work well. The toolkit takes a whole-workforce approach, recognizing that the experiences and needs of teachers, administrators, paraprofessionals, student-support professionals, office staff, custodians, food-service staff, transportation staff, substitutes, technology staff, and others may be very different.

The toolkit guides teams through a five-phase process: prepare and build readiness; understand staff experiences; prioritize issues and select potential strategies; pilot test a strategy and assess success; and develop and launch a full implementation plan. It also examines nine areas of working conditions that schools may be able to influence—from workload, staffing, leadership, and staff voice to professional support, systems for meeting student needs, organizational change, physical and material working conditions, and individual well-being and access to care.

Throughout the toolkit, you’ll find practical guidance, research and evidence, examples of what schools have tried, four case studies showing how the process can unfold, and ready-to-use tools and worksheets. The goal isn’t to prescribe a particular wellness program. It’s to help schools answer a more useful set of questions: What are our staff experiencing? What’s contributing to it? What can we realistically change? What should we try—and how will we know whether it helped?
